2. Evaluate the budgeting, performance measurement, and incentive systems used at Kooistra Autogroep. What changes would you recommend, if any? Budgeting system: The CEO introduced a formal annual budgeting process. The main target of this budgeting system was to determine the net profit targets for the year. The net profit target is the company’s revenue minus the controllable expenses. These targets were for the company’s departments and should help with decentralization of the company. The budgeting process was ment to be bottom-up. This means that the managers of the departments could prepare the budgets and the CEO and CFO then reviewed these budgets. Most managers are unexperienced with budgeting and the review of the CFO and CEO would lead to a discussion so that the managers would get more and more confident with budgeting. This would help the decentralization. The car industry is an industry, which is really dependable on the economic conditions. So the budget made at the beginning of the year is not always a feasible budget. Reviewing the budget a few times a year could change this. The CEO helps out sometimes when the budget target probably is not going to be made. But the managers cannot depend on this. Performance measurement: The new performance measurement now includes not only financial information but also nonfinancial information. The performance measurement system is used to communicate the company’s objectives to the personnel. The objects that are measured in the performance are the most important objectives. The performance measurements provide the managers with the information to do their job properly and it provides feedback to the top management about the performance of the managers. The company uses ‘Balanced Scorecard’ on a weekly basis. The balanced scorecard provides key metrics for the manager’s list of targets and it provides an indication of the progress towards budget target. Besides the balanced scorecard the managers get also a monthly report, which is more detailed about the company’s operations. Recommendation: the balanced scorecard is used to measure the manager’s performance for different factors. These factors are financial and nonfinancial. But it is not very clear what the targets are. Every  dealership has to have a return of sales of 2% but there is not given any further financial of nonfinancial performance indicator. Incentive system: A major change for the Kooistra Autogroep was the expansion of the pay-for performance system. The pay-for performance system already existed in the company but only for a few sales people. But this is limited and not fully covered for all the sales people. Because of the already excising contract and rejecting the pay-for performance bonus system not every sales person is accounted with pay for performance. This could lead to disorder and unfair situation. Because when its not going well with the economy and so with the dealerships sales the sales people with the pay for performance are accounted for the less sales. But the sales people with the normal salary contract are not accounted for the fewer sales. Also in normal situations the sales people with the pay-for performance system will try to do their best because their salary depends on their performance. While for the sales people with the normal contracts its not as much depended on their performance. For the management team the pay-for performance does its work for every member. So it’s fairer. The managers could also receive a bonus reduction when some criteria were not met. But it’s said that this would be a very subjective decision and it was not really clear on what criteria it depends. This should be changed and made clear on what criteria or totally deleted. Note: It is said that no bonus will be paid for below or above target performance, which is strange. Because as a company u would want to have above target performance. Further more the pay for performance system is a relatively unknown system in Dutch companies and the personnel of the company are not really pleased with this system. So it would be point to think about for the company to introduce the system quietly. This could be done for example by starting with a tradional bonus system and next to that also a pay for performance system. So using both systems for a few years and then switch to only a pay-for performance system.

The idea of ethnocentrism has surfaced as a result of the pre-existing culture of intolerance of cultural difference. As Ho and Alcorso demonstrate, ‘Australian employers and local workers in the post-war decades had a clear interest in utilizing a workforce that was not only ethnically distinguishable from the local workforce but also considered to be largely unskilled and little educated’ (2004, p. 254). The reluctance that many employers have in their willingness to recruit migrants and those of ethnic backgrounds, as a result of a pre-disposition held, is seen consistently in the workplace and is reflected in the long-term. As Wooden notes, ‘differences in pay, occupational status and probability of employment’ between migrants and people of ethnic background, in comparison to Anglo-Saxon Australians ‘reflects differences in the average productive capabilities of the two groups’ (1994, p. 220; cited in Ho and Alcorso, 2004, p. 239).

Each worker, each customer, each visitor, each policy-maker brings their own touc h to the art that is the final building, sometimes a vital one. The architect tries to form order out of chaos, a chaos that it assumes into existence but has no independent reality, just like all other authoritarians, and does so by trying to make it so that others in the process merely carry out orders and directives or by managing their perturbations and deviations from his ideal vision. Doesn't this mean all art is authoritarian? There is a truth to that, but the authoritarian nature of the self is also called â€Å"autonomy†. When a painter is authoritarian about their process, they are committing no great wrong. They are the only person directly involved, and a customer is free to accept or reject their painting. But architects are far from this. An architect will build public spaces that must be used by people who had no direct veto power or influence into the style being built. Our health status is the one thing that can vary from time-to-time as we age, and for this we have to prepare ourselves for the many possibilities of needing long term care (LTC). Once the need for LTC is evident, there are many decisions to be made, and a long list of things to take into consideration. Finances, costs, demographics, and independence, are just a few variables to consider when choosing where you or a loved one will be spending the next chapter in life. Finances are the most important variable to take into consideration, mainly because plain and simple; the care is going to cost. Whether a LTC facility or a person’s home is going to be the place where the care is delivered, there will be some expenses accrued. Personal income, annuities, long term care insurance, savings, government programs (Medicare Medicaid), Veteran’s Benefits, and reverse mortgages are just a few payment options available for LTC. There are more payment options becoming available through new financial products as our populace ages. When it comes to the costs of delivering the care, and where it is to be delivered, a lot of things come into play. Residing in a LTC facility brings about a multitude of expenditures compared to staying at home or aging in place. In 2010, semi-private rooms averaged about $200 a day in a nursing home, and about $230 for a private room, and a one bedroom apartment in an assisted living facility averaged about $3,300 a month. These services are also extended to Native Americans. Having the feeling of belonging where you are is a comfortable feeling. When making the decision on where you plan to live your next chapter of life, it is important to keep in mind to find somewhere comfortable and familiar to you. Nothing is more familiar to a person than where they are – home. . Here is where the demographics can come into play. Most individuals are familiar with their communities and the people within them, so it is a little easier to locate services and programs in the area. Community-based programs are mostly targeted to help the elderly, disabled, and older adults to reestablish and preserve their optimal level of self-care, while preventing and prolonging unsuitable and unwanted institutionalization. According to Gibson, (1995 – 2014), these programs stress partnership with the participant, family, caregiver, primary care physician, and the community in working toward maintaining personal independence. An outstanding and reliable social support system can be a valuable asset, regardless of where your next chapter in life may take place. Having family, friends, and the support of others (staff if in a  facility) can have a positive impact and influence on the individual receiving the LTC. Regular visits and communication can also influence positive motivation. According to AHRQ (2006), social support and interaction within the facility also relate to quality of life satisfaction and reduced isolation and depressive symptoms, which is important for independent individuals. Other variables that can affect a couple’s or individual’s choice on a LTC facility includes whether or not the facility is Alzheimer’s friendly. If the individual who is needing the care has Alzheimer’s, you would want to make sure the staff are properly trained to care for them. Other things to consider is whether or not there is a wing or ward for individuals with Alzheimer’s., or if the facility is safeguarded for these individuals to roam around indoors and out. .It is important to know the staff to resident ratio. There need to be enough staff to service the residents at all times. Visiting is a variable to be considered also. Not only having family and friends visit, but if the individual’s mobility is at a doable level, are they able to do an outing with a family member or friend?  When the time comes to make the choice of where your next chapter in life is going to be spent, be sure to thoroughly research your options. Make sure that the services and programs you choose are not only available now, but also available for the future. There is an endless list of variables to consider. You would want to make sure the facility and staff are licensed and certified to provide the care needed. It is also important to know if the facility has full access to the medical care needed. A very important variable is behavior management. Knowing how the facility deals with various types of behaviors is significant to another resident’s safety. Question the facility as to whether they use chemical or physical restraints, or if the individual is shut off from the main area. These are just some of the variables and questions to consider. Keep asking questions until you are fully satisfied and happy with the answers. When older adults and the elderly are devoted and participating personally in their care, they tend to be more satisfied with where they are and the decisions they have made to get to that point. How To Train Your Dragon uses its first act of point of view through the use of camera shots, the collage of friendship , the upper and lower shot cuts to get across the range of dragons that inhabit this world, including the one nobody has ever seen, the sinister Night Fury. Its a character (Hiccup) that has end of game boss tattooed across it from the moment its first mentioned. Hiccup instantly knew that dragons werent harmful to humans but only defend themselves as would a typical person had done in unease situation. Crammed with lively scenes and plenty of action, this rowdy tale is just right for fantasy fans or anyone with a spirit of adventure. The Point of View in a film is a vital element because similar to narrative it has connection with the literacy and visual arts. Point of View as defined by Corrigan is as the vantage point from which a story is presented, something is seen and, by implication, the way the point of view determines what you see (49). So it makes sense that there would be a sudden surge of movies from this point of view because it so connects to peoples experience. Anything that calls for a level of naturalism and voyeurism can absolutely be filmed in this style. The face to face of the Hiccups and night fury for the first time, the way the intense scene the camera presented, the closeness among the sounds of approaching danger, the alert generated when the night fury first abandoned by the hiccups, the closeness of facial gestures on both the characters ultimately not only created a suspense but a general attraction to the shot. The short and long term camera angle around the eyes of night fury as he see the hiccups for the first time made a statement pertaining as if an unknown person was looking doubtful and vicious. With a dragons eye view, the viewers fly through gorgeous wrinkly rock formations that rise from the sea. As mentioned in the A Short Guide to Writing about Film by Corrigan, the camera can take the actions to the higher level bringing subjective and objective perspectives so that what is shown is not confined to any one persons perspective (49). In Viking culture, theres nothing more disloyal or perilous than consorting with the enemy- especially when its a dragon. But Hiccup discovers that maybe the dragons fear the humans as much as they fear them. Will Hiccup finally become the man his father wants him to be by slaying a dragon, or will he honor his newfound friendship with Toothless deliberately done by the camera work? A different kind of simplicity works, to equally satisfying effect, in the scenes that refer most directly to the films title. When Hiccup first meets Toothless, a type of dragon especially feared by the Vikings of Berk, the animal is hurt and scared. As noted in the middle of the movie, the camera mainly focuses more on the actions of hiccups and the objective actions between him and night fury to build a concept of the film. The camera gives close shots of night flurries first outburst and then love with the hiccups thus making the entire scene vibrant with the sounds, realism, and voyeurism what a norm al viewer would have asked from a good film. As viewer notes hiccup in a scene where he goes to explore the place the night furry fall, the camera makes the scene more vibrant than anything to create a stage of exploration, a new settings and tone of the shot. The dragons, not surprisingly, are the main visual attraction and come in various shapes and sizes with clever names like the two-headed Hideous Zippleback, or the Monstrous. The most fearsome and illusive of all is the Night Fury basically, a fire-breathing stealth bomber in black scales. As he further to the point where he notices the impaired dragon, the close of up shots, a complete silence, and along with the direct sound, the camera ultimately changes the position of sniper, to be exact the view of the people. It takes the audience through the entire scene as creating fear, a fear that any typical human would have gone through at the moment when he or she has seen something vicious, out of frontier, and moreover compell ing to defeat. The camera slowly builds a tense situation, close shots at the face of the hiccups to pertain the sweating of a normal person, and none the less to show cause and effect. When Hiccup downs one of the toughest dragons of all no-one in the village believes him. That is until he feeds, tickles, tames and flies the beast leading to the blurring of the line between human and dragon. Gone are the ironic one-liners, replaced by some genuinely funny jestings. From when Hiccup first encounters Toothless and all the following dragon/human interaction that follows, the jokes are straight from the Pixar more than words handbook. As for the flight scenes, its really not too far off the majesty of other animations, comprehensive and soaring over seas and forests. The viewers will believe a dragon can fly. As for the mild danger that adorns the movie scenes theres n othing particularly mild about it. Toothless may have huge, pensive eyes and tiny retractable teeth but some of the other beasts are enough to get the viewer scared. The camera angles around the Night Fury physical appearance make his look so aggressive and enormous in size but in fact the dragon is merely a small compared to other dragons. When the true foe rears its scaly head, the camera affect will surely make children and adults alike quivering in their glasses. Hiccups world is turned upside down when he encounters a dragon that challenges him and his fellow Vikings to see the world from an entirely different point of view. Although the viewer might feel stranded from the actual element but fire-breathing dragons, medieval projectile weaponry and dragon dive-bombing provide edge-of-seat suspense. The action sequences are well-balanced with humorous and poignant scenes from the emotional life Hiccup so the subjective and objective perspectives stay alive and viewers get the mix of all kind of emotions. Regardless, Hiccup ventures out into battle and downs a mysterious Night Fury dragon with his invention, but cant bring himself to kill it. The scene that makes Hiccup realize that there is a hope of consideration that dragons are likeable, and the camera switches back and forth to the actions of both to make a scene of curiously. In the process, Hiccup finds a kindred spirit and gets to know the secret life of dragons (it turns out that theyre far from nightmarish beasts, despite being snuggle-toothed and bug-eyed). A scene that would make a twist or force the viewer to think, Will he! Will he! Kill the dragon or not. Beside that scene the viewers doesnt get to see that much interaction between both of them, especially when Hiccup and Astrid were taken by the Night Furry to the dragon world. The overall view and standpoint after the in progress of the movies changes as to something solemn. Instead, Hiccup and the dragon, whom he names Toothless, begin a friendship that would open up both their worlds as the vigilant boy learns that his people have misjudged the species. But even as the two each take flight in their own way, they find that they must fight the destructive ignorance plaguing their world. Through the use of point of view in the film, the viewers get to experience the abnormal yet adventurous and realistic scenes in the film. Hiccup spends much of the film flustered and frustrated. But with a voice that is both geeky and vulnerable, Hiccup ultimately winds up attracting our sympathy and love. The bond between both the hiccup and dragon are can be pertai ned as ultimately, a boy and his dog, only the dog is played by a massive black dragon named Toothless. Both characters are shown openly taking risk of their own safety to protect the other, and their connection is all the more affecting because its wordless. The viewers ultimately feel that Toothless, like the rest of the dragons, is not anthropomorphized or attribution of human motivation, characteristics, or behavior to inanimate objects, animals, or natural phenomena. Unlike the creatures in other Animation films, Toothless doesnt speak or crack wise, make pop-culture references, or dance to songs by Smash-mouth. This film hits on point of view such as diversity and acceptance and is mixed in with the humor and spunk of Viking teenage anguish. Hiccup does a fantastic job as voice talent for the adventurous character and his love interest, Astrid a tomboy out to be the best Viking girl displays comic relief throughout the film. Other than that the film ends in much the same way i t begun, but it has a more positive outlook and the perspective constantly changes as the scenes progress. I dont think it was a good enough way to resolve the issue. The story builds up this climax, but it felt more like a cop-out. Hiccup gets banished, losing his father, and then in an instant hes forgiven. The different views the audience see makes them feel like Hiccups personality and his interactions with the dragons and the different personalities of the Vikings are the basis for the humour in the story, versus humour that is more satire or topical. An animated like Zero to Hero, where the title character is a awkward misfit who, after accidentally wreaking chaos on his own village, must undergo training in order to attain his true potential, the same goes for this film. From the beginning to the end of the film, the viewers feel as if theres a camera room where one can walk around with a little monitor and see the set and the characters in virtual space. Viewer can change the lenses and do tracking shots through a virtual world. Its peculiar, but its instructive in terms of finding camera angles and lens lengths. Somehow walking around with a camera on a virtual set is like shooting live action on the fly. The close up shots and the wide ranges shots of the characters help both the voice actors all provide great performances that always keep pace with both the humor and the range of the characters emotions. Like most movies Its the kind of generational divide you can see repeated throughout history.   It is where the clash ha s been established by the older, its the younger generation who be trained that the only way to bring peace is to reexamine the nature of the conflict and then try to resolve it non-violently.   Violence perpetuates violence.   These lessons of courageous kindness and violence-begets violence may seem corny, but Dragon makes it work.   The lessons are subtext that kids will pick up on by seeing how the characters behave and that adults should appreciate because it makes the film more than the sugar cereal of most animated films. From the eye-catching, hillside Viking settlement to the peaceful mountain lake where Hiccup carefully nurtures his relationship with Toothless, the films design elements known as Point of View bring the viewers into the lives of these dragon-blighted people conjuring up vivid pictures of what that place in history might have looked like. The inhabitants may be modern and the situations a bit fantastical, but the realistic approach to perspectives makes for a more livable film.

They have experience with their online programs, and can give a well detailed input to how their students earn a degree. Nevertheless, it is important to have in mind that one is not a better philosophy than the other. The philosophy â€Å"depends on the research question that the researcher is seeking to answer† (Saunders et al, 2003, p. 85). From the above mentioned, the research philosophy of this study is based on the develop of skills and knowledge without aiming to generalized and seeking for the truth, but to focus on understanding of human behavior based on the descriptions and experiences of people in specific situations (Collis and Hussey, 2003; Saunders et al. 2003; Jankowicz, 2005). Hence, this research will take an interpretivism philosophy, because the study is related with employee mentoring and attitudes towards job satisfaction and organizational commitment. The role of social learning processes and characteristics of a good mentor may have a great influence on the above mentioned attitudes of employees, which is based on different meanings and interpretations that individuals could have on their own experiences. In addition, Collis and Hussey (2003, p. 7) said â€Å"it is an approach which assumes that the social world is constantly changing, and the researcher and the research itself are part of this change†. Not only the social world is changing, but also the global business environment is and using an interpretivism approach provides flexibility to confront those changes. Whereas the positivistic approach is characterized by seeking law-like results that can be generalized and there is an objective truth that exist in the world and can be revealed through the scientific method, where the focus is on measuring relationships, systematically and statistically, between variables. Research Approach According to Saunders et al (2003), a research is conducted to analyze existing theories, or to establish new theories as a result of recent findings. This will depend on whether the approach is deductive or inductive. A deductive approach is where the researcher develops a theory which will be tested, whereas an inductive approach is where the theory will be developed from the analysis of the data that is going to be collected. The nature of this research is not to find a specific theory but an explanation of an existing situation, for example, in today’s global business environment. Therefore, this research will place the inductive approach which is closely related with the interpretivism philosophy due to its characteristic of not assuming results that are inferred from general conjectures, but developing an explanation from the data collected where general conjectures are induced from specific cases (Jankowikz, 2000; Collis and Hussey, 2003; Saunders et al. , 2003). Research Purpose  An important part of a research and mainly seeing it from the perspective of its objectives, is to identify the purpose of it, which according to some authors can be classified as exploratory, descriptive, explanatory and predictive (Kumar, 1999; Saunders et al. , 2000; Collis and Hussey, 2003). Whereas, the exploratory study is carried out to explore areas, identify variable and look for hypothesis instead of confirming hypothesis, the predictive study forecasts the result of an event and anticipate the outcomes of that event which is under study. On the other hand, an explanatory (analytical) study focuses on studying a situation or a problem in order to discover and measure the relationship between variables, while a descriptive study identifies, describes and provides information of a particular issue (Kumar, 1999; Saunders et al. , 2000; Collis and Hussey, 2003). Therefore, the purpose of this research, taking into account its objectives is exploratory due to the fact that it tries to examine the impact of employee mentoring on their attitudes towards job satisfaction and organizational commitment. The role of social learning processes is also very important in the relationship between mentoring and job attitudes. The qualities of a mentor also play a great role in this relationship. Hence, it would lead to find strategic recommendations for the organization involve in this investigation. Data Collection To answer the research question and achieve the objectives of the research there is the need to collect data, (Saunders et al. , 2000). There are two main data resources, secondary and primary data. Secondary data is the one that already exists from previous investigations and it can be found in books, journals and films (Saunders at al, 2003). Primary data is the one that is recollected from the research and it can be obtained by using methods such as questionnaires, interviews, focus group, and other (Collis and Hussey, 2003). Saunders et al. (2003) points out that literature review helps to develop an understanding and insight into relevant previous research. Collis and Hussey (2003), add to Saunders’s point of view saying that exploring the existing literature will help to have a better overview on previous research that has been conducted and its impact on the studied research problem. In addition, Saunders et al (2003) classify the secondary data into three types: documentary, survey-based and multi-source. Research done by Browne and Angela (1987) shows that a third of all children who see their mothers being physically abused develop emotional problems, and that boys who see their fathers physically abuse their mothers are ten times more likely to be abusive in their future marriages. Boys who witness family violence are more likely to batter their female partners as adults, and girls who witness their mothers abuse have a higher rate of being battered as adults. These common sense observations are facts, not myths. (Ewing Charles Patrick, 1987) It is undeniable that domestic violence is the major factor which has caused the youths to develop violent behavior. Another one of the major factors that lead to teenage violence behavior will be peer pressure. Peer pressure may be especially strong during adolescence. (Kate Havelin, 2000) Teenagers at this stage are easily influenced by their peers. For example, you may decide to buy a same brand of bag that your friends have. Such behavior does not seem to exude anything, but it is a sign of getting on the bandwagon. For example, one of your friends might persuade you to join his gang after you have been bullied by someone else and that, only by being in a gang, can you take revenge. Matt Monteverde (2008) stated that youths cannot resist the temptation of peer pressure. Many youths who experienced physical abuse from their peers often worry that they may get into hot soup if they inform the teacher or parents about the abuse. We should deal with violence among youths thoroughly, or else a wrong message will be spread across to youths that Violence can be accepted. Peer pressure can cause the vi ctim to gradually believe that I should be the victim of violence and submit to humiliation. Eventually, peer pressure would worsen the situation of violence among the youths and severity of upgrades. The Internet, domestic violence and peer pressure have indeed formed a vicious circle that reinforces itself through a feedback loop. Firstly, the Internet has gradually becoming a huge platform for the young victims of domestic violence to spread and share their resentment with others. As mentioned before, that youths can easily upload, share, and view videos involving violence on website such as YouTube or Facebook. Children who view media violence are said to be more likely to have increased feelings of hostility, decreased emotional response to the portrayal of violence and injury that lead to violent behavior. The Academy of Pediatrics says More than one thousand scientific studies and reviews conclude that significant exposure to media violence increases the risk of aggressive behavior in certain children, desensitizes them to violence and makes them believe that the world is a meaner and scarier place than it is. (Aimee.T, 2003) If youths start to think that this kind of viole nce is acceptable, then these thoughts are often difficult to change in rest of their life. Then eventually can lead to domestic violence in the future. In turn, youths who experience domestic violence will use violence on their peers through imitation. Many victims were been forced to remain silent for the pain that they endured. Therefore the only simple way for them to voice out their anguish is again, through social net working sites such as Facebook, Tumblr and Twitter. Lastly, the three factors will form a vicious circle and resulting in more youths been influenced to develop violent behaviour. Eventually, why domestic violence and peer pressure are the major cause of developing violence among youths is because what they bring to the youths is only the negative impacts. The effect of domestic violence is absolutely negative towards youths. For peer pressure, although it affects youths to develop negative behaviors, the competition among the peers can be a kind of motivation power sometimes. Finally, what the Internet can benefits us are more than enough to cover the blemish it has left on developing violence among youths. For example, Dawn Smith stated (2010) Internet games can help children focus. Youths who have Attention Deficit Disorder, or ADD, can actually sit for longer periods of time to play some of their favorite games. Not only does this help them keep focus, it also teaches them patience. In fact, the Internet has plays an important role in preventing and educating people about domestic violence. The National Coalition Against Domestic Violence of USA has held a n conference in last year regarding the issue about: using online technology to advance the movement to end domestic violence. Their main goal was to let the public get to know more about domestic violence around them and learn how to stop the extension of such cases through social net working sites. By using the power of social net working sites, it became extremely easy to share and spread information to help the victims worldwide. In conclusion, the Internet plays an important role in shaping youth culture but it is not the main cause of violence among youths. This is because domestic violence and peer pressure contribute much more negative impacts that influencing the youths to develop violent behavior compare to the Internet. Therefore, I conclude that the Internet is not the main cause of developing violence among youths.
